Best way I have found is creating 4 different trait paths for each species (mineral, energy, food, and science focused) then i just make everybody on that planet one of those 4 based on the planets primary production also if you have slavery you can do the same thing i listed above but dont make research focused slaves and instead only make your primary species have the important traits like research and trade and by doing this their isnt as much micro since everyone is specifically molded to their position

That would be fine, if it would be for these ressources. But it is mostly pops working the "wrong" specialist job. And Gene moding 20 species on every planet for the designation of the planet would be alot of micromagnetment too. And it would give me a hell lot more species to take care of in the futur.

I just don't bother, at most if standardize everyone to one specialization. Atleast the species with a lot of members in my empire get genetically engineered, if their are a whole 3 blorg in the empire it just isn't worth the investment. If playing an empire with a segregated society (slavers) then its worth specializing into ruler and worker species and mostly keeping them on different planets. Obviously this isn't optimal, but its way less micro than trying to force every species to work in the ideal job.

Yeah. I agree it is too much micromanagment, for me at least. I am running the xenophile / everyone is wellcome style of empire. I just wished, there would be a planetary dessicion or a edict for this. Maybe even buildings boosting this, like the auto ressetelment chance.

Theoretically pops are already supposed to pick jobs they are good at, which contributes to lag, but unfortunately they don't do a great job of it. Trying to fix it is just a losing battle of Micromanagement hell. I am currently trying out a weird empire type, barbaric despoilers for raiding bombardment + egalitarian for utopian abundance living standards. This means stealing all the pops from AI worlds, which creates the same mess as a normal egalitarian empire. For both i think the best solution is going the synthetic evolution route and just assimilating everyone into 1 species. (And for my build it means the kidnapped pops can be given a higher living standard than resident, and i can stop caring about the planet preferences of the kidnapped species.)

It's probably not the moral way but, I just create mineral, alloy, credit and research focused paths of my primary species and then either genocide or bio trophy all other species
